บทคัดย่อภาษาไทย

การวิจัยนี้มีวัตถุประสงค์ 1) เพื่อศึกษาสภาพภาวะผู้นำตามสถานการณ์ของผู้บริหาร  2) เพื่อพัฒนาภาวะผู้นำตามสถานการณ์เชิงพุทธของผู้บริหาร และ 3) เพื่อเสนอการพัฒนาภาวะผู้นำตามสถานการณ์เชิงพุทธของผู้บริหารสำนักเรียนพระปริยัติธรรม แผนกธรรมในเขตปกครองคณะสงฆ์ภาค 14 รูปแบบการวิจัยแบบผสานวิธี คือ การวิจัยเชิงปริมาณกลุ่มตัวอย่าง คือ พระภิกษุ 306 รูป สถิติที่ใช้ คือ ค่าร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และเชิงคุณภาพโดยการสัมภาษณ์ผู้ทรงคุณวุฒิ จำนวน 10 คน สนทนากลุ่ม จำนวน 10 รูป/คน โดยการวิเคราะห์เนื้อหา

ผลการวิจัย พบว่า :

1.  สภาพภาวะผู้นำตามสถานการณ์ของผู้บริหารสำนักเรียนพระปริยัติธรรม แผนกธรรม พบว่า ผู้บริหารและครูมีความคิดเห็นอยู่ในระดับมาก คือ ด้านมีความคิดสร้างสรรค์ ด้านมีการเปลี่ยนแปลง ด้านมีความสัมพันธ์ในองค์กร และด้านอำนาจของผู้นำ ตามลำดับ 

2.  พัฒนาภาวะผู้นำตามสถานการณ์เชิงพุทธของผู้บริหารสำนักเรียนพระปริยัติธรรม แผนกธรรม ประกอบด้วยคุณลักษณะภาวะผู้นำตามสถานการณ์ 4 ด้าน ได้แก่ 1) ด้านมีการเปลี่ยนแปลง  2) ด้านมีความคิดสร้างสรรค์ 3) ด้านมีความสัมพันธ์ในองค์กร 4) ด้านอำนาจของผู้นำ และกิจกรรมพัฒนาภาวะผู้นำตามสถานการณ์ ทั้ง 4 กิจกรรม

3.  เสนอการพัฒนาภาวะผู้นำตามสถานการณ์เชิงพุทธของผู้บริหารสำนักเรียนพระปริยัติธรรม แผนกธรรมในเขตปกครองคณะสงฆ์ภาค 14  ประกอบด้วย คุณลักษณะภาวะผู้นำตามสถานการณ์ 4 ด้าน ได้แก่ 1) ด้านมีการเปลี่ยนแปลง 2) ด้านมีความคิดสร้างสรรค์ 3) ด้านมีความสัมพันธ์ในองค์กร 4) ด้านอำนาจของผู้นำ บูรณาการกับหลักพุทธธรรมในการส่งเสริมคือ สังคหวัตถุ 4 ได้แก่ ทาน (ให้ปันสิ่งของ) ปิยวาจา (พูดจาอ่อนหวาน) อัตถจริยา (บำเพ็ญประโยชน์) สมานัตตตา (เสมอต้นเสมอปลาย) และการนำกิจกรรมพัฒนาภาวะผู้นำตามสถานการณ์ทั้ง 4 กิจกรรม ได้แก่ 1) กิจกรรมการพัฒนาภาวะผู้นำการเปลี่ยนแปลงด้วย 5 Q 2) กิจกรรมการพัฒนาภาวะผู้นำความคิดสร้างสรรค์ “กิจกรรม 5 คำถาม ชวนคิด” 3) กิจกรรมการพัฒนาความสัมพันธ์ในองค์กร “บริหารตน บริหารคน และบริหารงาน”4) กิจกรรมการพัฒนาอำนาจของผู้นำ “พลังอำนาจตามองค์ความรู้การพัฒนาภาวะผู้นำตามสถานการณ์เชิงพุทธ 
ของผู้บริหารสำนักเรียนพระปริยัติธรรม แผนกธรรมสนามหลวงทั้ง 4 ด้าน

บทคัดย่อภาษาอังกฤษ

The objectives of this research were: 1) to study the status quo in situation based leadership status of school administrators, 2) to develop situation based leadership according to Buddhist principles of school administrators, and 3) to propose the development of situation based leadership according to Buddhist principles of Phrapariyattidhamma School administrators, Dhamma Study Division, under the Sangha Administration Region 14. The quantitative data were collected from 306 samples and were analyzed by percentage, mean, and standard deviation. The qualitative data were obtained by interviews with 10 experts and group discussions with 10 key-informants, and then analyzed by content analysis.

The research results found that:

1. The status quo in situation based leadership status of school administrators was at a high level overall. In descending order, the highest level was on creative thinking, followed by change and improvement, inter-organization relationship, and leadership authority respectively.

2. The development of situation based leadership according to Buddhist principles of Phrapariyattidhamma School administrators, Dhamma Study Division consisted of leadership characteristics in 4 aspects; 1) change and improvement,
2) creative thinking, 3) inter-organization relationship, and 4) leadership authority and 4 activities for situation based leadership development.

3. The proposed development of situation based leadership according to Buddhist principles of Phrapariyattidhamma School administrators, Dhamma Study Division, under the Sangha Administration Region 14 consisted of situation based leadership characteristics in 4 aspects; 1) change and improvement, 2) creative thinking, 3) inter-organization relationship, and 4) leadership authority. The Buddhist principle integrated with situation based leadership is Sanghavatthu; Giving, Kindly speech, Useful conduct, and Even and equal treatment. There are 4 activities for development of situation based leadership. They are 1) 5 Qs for change and improvement, 2) 5 Considerable Questions for creative thinking, 3) Self-management, human management and work management for inter-organization relationship, and
4) The power of development of situation based leadership according to Buddhist principles in 4 aspects for leadership authority.
